Taking swift corrective action with poor sales performers is the key to any sales manager's responsibilities. Nowhere is it more important than in sales to quickly take action when a sales person is not hitting their revenue targets. Management's job is to diagnose and detect the underlying reasons for a sales person not performing and to engage in corrective action in order to correct the behavior, the activity or the results as necessary. Often times, sales managers are too slow to recognize when a sales performance issue is coming to light and waits and hopes that a sales person will sell themselves out of a slump. Only through active engagement with the sales person can sales management hope to mitigate or reduce the possibilities of bad sales performance and get a sales person onto a turn around plan that will produce the results they are looking for.

The key to managing a poor performer's improvement is healthy, open, assertive discussions in a climate of accountability, as well as a friendly, helpful and supportive environment. A lot of sales managers come down hard on their people when a person is not producing the right sales revenues for the company. And a lot of times this is the most destructive thing. And sales people need to be confronted in an assertive and healthy and productive environment in order to understand what management's expectations are and attempt to make correction to their work and take corrective action. So a sales manager's job is not to apologize or hide from the truth, but to assertively, and in a healthy way work, with their sales people to diagnose the problem, understand what the underlying causes are for the problem, and look for solutions. The best solutions often times, come from the sales person themselves.

Often times, sales people understand the root causes of their own deficiencies, and when given the opportunity, can step up and take ownership and responsibility for making changes in their daily routine, in their approach, in their technique, in their processes in order to fix the problem.

If we can't come up with top 10 ways to manage stress, then our priorities in the area of
self improvement need readjusting.
As somebody who happens to be around a lot of personal development adherents,
I hear enough of this (in varied versions): "There is no such thing as stress". "Stress is
a phantom of our own creation." I try not to dismiss them as personal development snobs.
Because the fact is I agree with the metaphysical meaning of those statements.

The reality of today's
life however is that people ARE looking for ways to manage stress. If everything were perfect, then
we would surely not manufacture stress because we would be perfect at living the Truth that
"we create our own reality". And who would be stupid enough to create stress? But the truth is, people DO
create stress; Whether knowingly or mindlessly, is a different discussion.

Even if stress serves its own dysfunctional purpose, most people are smart enough
to realize they do not want to be stressed for too long, as
they start to value other things more than the stress they've created. So once you've decided that your stress
needs to be calmed down, what do you turn to? I've outlined what I have discovered, through my own personal used-to-be
chaotic life, and by observing other very proactive stress managers.

My top 10 Ways to Manage Stress

In no particular order:

1. Planning or time management

As the top Personal development teacher Jim Rohn likes to say, "if you fail to plan, you plan to fail".
Very few things happen to us by surprise. Most things that end up stressing us could have been
avoided if we'd carefully planned our time well in advance. On paper. Maintaining a daily/weekly planner
sounds unattractive and mundane, but is the best thing you could do to avoid becoming overwhelmed with
workloads. And, this leads us to the next best invention since sliced bread.

2. Outsource, outsource, outsource.

The 4-hour Work Week author Timothy Ferris puts it best, "what is it costing you
financially, emotionally and physically to postpone action? Don't only evaluate the potential
downside of action. It is equally as important to measure the atrocious cost of inaction". I dislike cleaning and organizing my house.
I used to procrastinate doing it, and felt "badly" every time I remembered I was procrastinating that area of my life.
So now I have a friend come over and do it for me. I forgo eating
out at expensive restaurants so I can afford to pay her.
So, what frivolous things are you spending money on (including those shoes
and that jewelry and those boytoys you keep buying) that you could give up in order to pay somebody to do what you hate doing?
Why fill yourself with self-hatred every time you see your unorganized house, your lawn that needed mowing 2 weeks ago, your
bookkeeping that hasn't been touch in 9 months?

3. Eat right

Another of what I use as my top 10 ways to manage stress is feeding my body right: right food, rightly. I'm one
of those hypoglycemic people, so if I allow myself to get too hungry, I'll definitely be too angry. As well, eating the wrong
foods, such as too much refined foods, irritates not only my GI tract, but also my moods.

4. Exercise eg. yoga, running

I aim to do at least an hour a day, 5-6 days a week, in the gym. When I fall off my exercise regimen, especially if I don't
exercise at all for a week or more straight, I feel my stress levels rising. Scientific backing has it that exercising
produces endorphins -- brain chemicals that produce overall feelings of euphoria. Exercises such as yoga also help in
causing one to calm the mind, focus internally and become centered.

5. Relaxing music

Instead of blasting the TV with incredibly negative news that skew my view of the world and cause me
even more irritation, I like to sometimes just put on calming relaxing music and let it play in the background.

6. Laughter

Every night I tape a comedy show that I know I can watch whenever I need a dose of laughter.
Laughter is our body's built in stress-buster. Laughter has even been documented to
lower blood pressure. In his book, Jokes and Their Relation to the Unconscious,
Sigmund Freud describes laughter
as the body's way of safely releasing anxiety, aggression, fear, and anger. Researchers tell
us that laughing decreases stress hormones including adrenaline, cortisol, epinephrine,
dopac, and the growth hormone allowing them to return to normal levels. These stress
hormones constrict blood vessels causing high blood pressure and heart problems.

7. Massage

Most people do not realize that when we stress out, the stress localizes in certain areas of our body.
Next time you feel yourself getting angry, agitated or frustrated, take the time to observe what area of your
body is experiencing the sensation. For most of us, its the neck, shoulder, back etc. Physical stress
will also cause certain areas of our bodies to tense up. An outstanding, professional massage therapist
will easily identify what areas of your body feel tense and tight. They will then be able
to work their magic fingers to help relieve tension in those areas. A good one hour professional massage is a gift I give
myself every couple of weeks.

8.Unwind drive/bike away

Another of my favorite top 10 ways to manage stress is to just get away from it all.
Many people I know will get in the car and just take a drive down the highway, take a bike ride, or even take a weekend country-drive
as a way to de-stress.

9. Meditate

Of the most useful top 10 ways to manage stress, meditation is hands down the most effective I've used. Whatever it is
that meditation does to the body, only people who meditate regularly know. Regular meditation, at least 15 minutes twice
a day not only helps me feel extremely happy most of the time, it helps my creative juices flow with ease. I feel incredibly
spiritually nourished.

10.Time out/Nap/Sleep

And the last of my top 10 ways to manage stress...........Go to bed!
I once read from a self improvement teacher that, you want to always rest before you get tired. Well, most of us
don't do it, or feel that we can't afford to do it. But what's worse is that most people won't even rest WHEN they are
stressed out and tired. They just keep on going. But over time they'll get overwhelmed, burned out and perhaps crush and burn.

Taking a time out can be invaluable; whether that is by taking a nap or a long bath, or reading an enjoyable novel, or just giving oneself a
long night of sleep for once. Of course, taking a real vacation is one of the best ways to
get rid of our grouchiness.

There never seems to be sufficient time even though there are 24 hours in a day. Where do all the time flies? Let's presume that you spend eight hours a day sleeping, you are still left with 16 hours a day. Why does it seem that you never have enough time to do what you must do?

One of the main reason we never have enough time is because we spent most of our time doing things that are not productive. Here are some examples of activities that are time killers:

If you want to have time to finish all the necessary tasks, you need to get organize and manage your time wisely.

Here are few tips to help manage your time:

  1. You need to set goals and write down your priorities. Set a date for each goal so that you will have a clear idea of what and when something needs to be accomplished.
  2. Have a to-do list. List everything in order of importance. What need to get done now? What can wait? You need to make daily list of things that must be accomplish in that day. You also need to have weekly and monthly to-do lists.
  3. Set a block of time for some specific tasks each day. Determine how long will you work on each task and how long will you take a break. An example would be: a 45 minutes work time and a ten minutes break after that. It is crucial that you stick to the timetable. It might be difficult in the beginning, but after a while it will get better.
  4. Identify which task is more important to achieving your goal. Do the most important task first.
  5. Delegate tasks to someone else who has the time and the expertise. Do not become jack of all trades. Do things that you like and are good at. Get someone else to things you dislike, as long as it is within your budget.
  6. Keep everything organized. How often have you wasted your time finding something you need but could not find just because your desk was so disorganized?
  7. If there is a big project, slice it into chunks so that you will not be overwhelmed by the size of the project.
  8. Write down the pros and cons of why you should or should not do what is on the list. This will enable you to remove unnecessary task from your list.
  9. Don't over commit. Learn to say *No*.
  10. Don't procrastinate. Just do it.
  11. Deal effectively with interruptions. Schedule a time when you will only do the task you set out to do without being sidetrack by interruptions.
  12. Reward yourself when you accomplish the task you set out to do.

These are just some steps you can take to manage your time effectively. If you follow the steps outlined above for a period of at least thirty days, it would eventually be come habitual. It might seem difficult at first, but after thirty days it would become quite natural.

Time management is essentially the result of self management. Time management will enable you to achieve more in less time. Eventually you will have more time to do what you want and enjoy doing.

How to Manage Your Time Answering Questions During the CPC Exam

The Certified Professional Coder (CPC) exam by the American Academy of Professional Coders (AAPC) is the most sought after medical coding certification in the professional coding community. The majority of people who pass the exam and got certified move on to better career and salary opportunities. Certified medical coders are in high demand as employers look for certification with 2 years experience.

Which is why the CPC exam is no pushover. You're required to answer 150 multiple choice questions in a marathon 5 hours and 40 minutes. Without extra break time in between, you're left with only a little over 2 minutes to answer each question. There are plenty of horror stories of people not being able to answer all the questions in time. You're allowed to refer to your books and notes for answers so the issue is really about time. If you walk into the exam hall without a time management plan in place, you're only handicapping yourself.

Multiple passes strategy

The good news is that you can follow a tried and tested strategy to help you focus and pass the exam. Remember that each question are not equal. Some will be easier to answer than the rest. You can leverage on this little tip using a multiple passes strategy. Your goal would be to go through the exam 3 times. First pass you answer all the easy questions, second pass the medium difficulty questions, then the last pass the truly difficult ones.

Because they're all multiple choice answers, they actually carry the same weight even though the effort to answer them varies. A common mistake that students or exam takers make is to waste too much time on a difficult question at the beginning, thus depriving themselves of easier questions at the end.

Rate the questions according to difficulty

While you're going through the questions in the CPC exam booklet on your first pass, keep track of the question's difficulty with a simple mark. You can put for example, a dot next to questions that are of medium difficulty, and two dots next to really difficult questions. So on your second pass just focus on the single dot questions, and on your third pass the double dot questions. This will save you a lot of time on your second pass and third pass. There is no need to over think it, just go by your gut feeling so you don't end up spending too much time rating the questions.

Track your time and progress and keep moving

There are 150 questions you need to answer in 5 hours and 40 minutes. Your CPC exam answer grid have 5 columns containing 30 questions each. Allow yourself one hour for each column, which leaves some time at the end for review. You can request the proctor to announce as each hour elapses to remind yourself of progress. Don't be afraid to skip questions that may take a lot of time so that you can keep moving forward.

Don't leave any CPC exam questions unanswered

When the CPC exam time is almost up, use the last few minutes to guess at an answer for the unanswered questions. There are only 4 choices, which gives you a 25% chance of getting it right. Make an educated guess and you can bump up your chances to 50/50. Usually there will be one obvious wrong answer, so make sure you use all the remaining time to make educated guesses.

Practice and prepare

The best way to do well with these strategies is to practice. The experience of taking the CPC exam is very different from doing it in your home or participating in online sample exams. The atmosphere is different and there could be distractions and discomfort. Make sure you have suitable clothing to stay comfortable, eat to get your energy levels up, and get plenty of rest the day before. You'll want your mind to perform at its optimum throughout the whole duration of the CPC exam. With a proven strategy and prepared mind, there is nothing to stop you from passing the exam and get certified.

Where possible use group decision making to actively involve participation in, and ownership of, the final outcome.

5. Link ethics to other management practices.
The development of a code of ethical conduct should not occur in isolation. The creation of a values statement, for example, should occur as part of a strategic planning process. A link to ethical conduct fits ideally with this process. Similarly, any discussion about personnel policies could also reflect ethical values as they apply to the organization's culture.

6. Demonstrate ethical practices.
The best way for you and your organization to gain a reputation for operating ethically is to demonstrate that behavior-the most important way to remain ethical is to be ethical. And the best advertisement your ethics management program can have is everyone's commitment to it. Be prepared for an increase in the number of ethical issues to be dealt with. As staff become increasingly aware of the importance of ethics management, it is to be expected that more issues will be identified. As Helen Vines says in 'The Core of Good Business' (HR Monthly, June 1999): 'The most damaging thing is for management to come out with a code of ethics, or a value statement, and model a different type of behavior.'

7. Allocate roles and responsibilities.
The approach will vary according to the organization, but an appropriate structure could include the following:
• An ethics management committee, representing the entire organization, with responsibilities to include implementing and administering an ethics management program. The creation and monitoring of a code of ethical conduct would be part of that overall program.
• An ethics officer who ideally should be a senior executive but not from HR or the Legal Department. He or she must be trained in matters of ethics in the workplace and have ultimate responsibility for managing the program.
• Demonstrated involvement and support of top management. Staff and Board must see that senior management takes ethical conduct seriously.

8. Identify and model industry benchmarks.
An increasing number of companies strive to match practices with espoused values. The Soul of a Business (Bantam, 1993), for example, is an account of the way in which ethical considerations guided the day-to-day operations of the American company, Tom's of Maine. One of the company's stated values was its commitment to the health of the environment. The company, therefore, used glass containers instead of plastic, even though plastic was cheaper to purchase, label, and ship. Tom's of Maine was also committed to supporting its regional economy. Only when it couldn't purchase a resource in its local area would Tom's go farther afield. This demonstrated commitment to espoused values contributed to the company's growth and profitability and inspired others to follow its lead.

How To Manage Temper Tantrums Of Children With Autism

Children with autism have temper tantrum problems - also called a meltdown, when it happens, they throw themselves on the floor, crying, screaming and kicking as a means of getting across that things are "not right". Normal kids have temper tantrums too, but it's not so difficult to deal with as autistic children. Here's some tips for parents on how to tame "temper tantrum"-like behaviors of children with autism, which also work for normal kids.

1. Transfer the child's attention. When the child shows signs of a tantrum, try to attract his attention to something else that he would be interested in.

2. Ignore the tantrum. For a preschooler, ignore his tantrum but stay where he can see you; for a older child, tell him to return to his own room after he calms down.

8. Avoid meltdowns in public places, people who don't know that your child is on autism spetrum will make presumptions about your parenting skills.

The most important ingredients to successfully manage change in an organization are: executive sponsorship, effective communication, and accountability. All of these are direct responsibilities of management. Thus, unsuccessful change initiatives are most frequently caused by poor management performance.

It's relatively easy to blame the stubborn grunt workers on the front lines for digging in their heels and resisting change. Much attention is placed on effectively dealing with their emotional response to change. While that is certainly important, it's really the managers that require much more of the focus. If they are not on board, there is no chance that the individual performers will be.

Managers have their reasons for resisting change. After all, they are people too. They are uncomfortable with change. Most are strong willed as well and are very confident that proposed changes will be either ineffective or simply won't work at all. Furthermore, there is frequently not a high degree of trust among management. Change initiatives have been unsuccessful so many times in the past, and no one has been held accountable. As a result, managers just play along, wait until the winds of change blow over, and see where the dust settles.

It's not so much the overt expression of dissatisfaction, rather, a subtle remark or reaction, an inability to articulate the reasons for the change, or simply ignoring a proposed change that can have a huge negative impact on team members and quickly torpedo an initiative. If managers throughout the organization are not engaged, they will not do what is necessary to get their direct reports engaged.

So, what is the solution?

1) Upper management needs to solicit input on the proposed change from managers and they in turn must do so from the other employees. Those that disagree with aspects of the approach should not be beaten down for expressing valid concerns. Rather, input should be considered and adjustments should be made as appropriate. Managers and individual performers must be part of the solution.

2) Upper management must make the change a priority and reflect it with their actions. We've all heard about the importance of executive sponsorship. Executives need to consistently put their money, words, and actions where their mouths are. When change is on the horizon there must be adequate resources (dollars and people) to effect the change. Too often attempts to cut corners sabotage the change from the start. For instance, tapping a manager with a full time job to project manage a large initiative in his/her spare time is a recipe for disaster. Buying everyone a copy of Who Moved My Cheese and then slinking away into the executive suite won't do the trick either.

3) Communicate, Communicate, Communicate. It is so critical. Open and honest two-way communication must occur early and often. Expectations must be clearly set. Everyone involved must be aware of the change, why it's being done, who is impacted and how, what the roles and responsibilities are, etc. The message must continually be reinforced throughout the organization by the multiple levels of management. Feedback must consistently be sought and acted upon. Measurable desired results must be spelled out at each level of the organization to include repercussions for not achieving the results.

4) Plans must be put in place (with contribution from team members) to achieve the desired results. Progress must be reported, and those involved must be held accountable for the results.

With the above in place, the majority of managers will be won over, and they in turn will do their part to gain the support of the rest of the employees. The result will be the successful implementation of change initiative number one. With each subsequent win, trust will grow, change will come easier, and the many benefits of innovation will follow.

There are many theories about how to manage change. Many come from change management guru, John Kotter, a professor at Harvard Business School. Kotter introduced his eight-step change process in his 1995 book,"Leading Change."

Step One: Create Urgency

Kotter suggests that for change to be successful, 75% of a company's management needs to "buy into" the change. So for change to happen there needs to be a shared a sense of urgency around the need for change.

And this will result from honest and open dialogue with your people about what's happening in your market and with your competition. If many people start talking about the change you propose, the urgency can build and feed on itself.

Step Two: Form a Powerful Coalition

To successfully persuade people that change is necessary takes strong leadership and the very visible support from key people within your organisation.

This isn't just about managing change - this has to be led and you have to be seen to lead it.

To lead change, you need to bring together a coalition, or team, of influential people whose power comes from a variety of sources, including job title, status, expertise, and political importance.

You can find effective change leaders at all levels within your organisation - they don't necessarily follow the traditional company hierarchy. It is important to get an emotional commitment from these key people as you build a team to support your change initiative.

Step Three: Create a Vision for Change

You need to create a clear coherent vision that people can grasp easily and remember and that can help everyone understand why you're asking them to do something.

When people have clarity about what you're trying to achieve, and why then you stand a greater chance of communicating with them

Step Four: Communicate the Vision

How effectively and consistently you share and communicate your vision will have a big influence on the success of your change initiative.

There will be resistance and competing messages from many other sources and influences within your organization so you need to communicate it frequently and powerfully, and embed it within everything that you do.

It's also extremely important to "walk the talk." What you do is far more credible than what you say. You have to demonstrate the kind of behaviour and attitudes that you want from your people.

Step Five: Remove Obstacles

There will be resistance to change. You need to identify it early and take steps to deal with it finding and resolving the root causes.

Put in place the structure for change, and continually check for barriers to it - especially with your organisational structure, job descriptions, and performance and compensation systems - it is vital that these are in line with your vision.

Step Six: Create Short-term Wins

Success breeds success - so early wins are very motivational and very important for morale and for overcoming resistance.

You can help achieve this by setting achievable and believable short-term targets.

This is very much in line with Ken Blanchard's ideas in "The One Minute Manager" of "catching them doing something right" [and praising them for it].

Step Seven: Build on the Change

Kotter argues that many change projects fail because victory is declared too early - he teaches that real and lasting change runs deep.

This is really all about building momentum and making continuous improvement an embedded part of your culture. In practice this means keeping things fresh with new ideas and regular review of what went right with each win identifying areas for improvement.

Step Eight: Anchor the Changes in Corporate Culture

Finally, to make any change stick, it should become part of the culture of your organisation as this is the biggest determinant of how people will behave.

It's also important that your company's leaders continue to support the change. This includes existing staff and new leaders who are brought in. If you lose the support of these people, you might end up back where you started.

In my opinion there are many aspects to Kotter's 8 principles of how to manage change that resonate with, and are totally consistent with, the holistic and wide view perspective of a programme based approach to change management.

Many of us remember the days of dealing with school schedules. You may have tried to implement a daily schedule to help you manage your time more effectively. But is it helping you as much as it could?

Before you can build an effective schedule, you need to understand the concept of time management.

What Does "Time Management" Really Mean?

Not surprisingly, it means managing your time. That is, being productive, and focused on the tasks that are important, and need to be completed, instead of wasting time on un-necessary and frivolous things.

A schedule can help you to manage your time by creating blocks for each task, or group of tasks, you need to accomplish throughout your day, keeping you more productive.

If you don't have a clear plan for what you should be doing at any given time, it's more difficult to maintain a flow, and you tend to choose time wasters (like television) instead of a specific task.

We all have the same 24 hours, every day. By using a time management schedule, you can decide ahead of time how you should spend those hours to get the things you need to get done, done. You should even schedule in down-time -- we all need to rest and relax.

Making a Time Management Schedule

To make an effective schedule, you have to do more than just think about it in your mind. I find paper and pen most effective--even if I then transfer it to my PDA, smartphone or online calendar.

Start by writing down all the things you need to complete. This can be daily tasks, or to start more simply, what you need to get done tomorrow.

Group related tasks together, and associate a time estimate to each one. Don't worry about how accurate the estimate is. If you're unsure, pad the time a little bit--scheduling more time is much better than scheduling less. And, as you work through your schedule, you'll get a better idea of how much time each task takes.

Once you have your tasks grouped and estimated, start to organize them into a schedule. Make sure to take into account priority (do the more important things earlier in the day), and also time-of-day requirements (like picking up the kids from school at 3:30pm).

Now that you've got the beginnings of your time management schedule, work through it. It may take a week or two of refining before you've got the time estimates down, and the priorities in the right order.

Don't be afraid to change the schedule. Just use it as a tool to be more productive throughout your day.
